Design and Validation of a Strategic Causal Model of the Experience of Rejection in the Nursing

Introduction: Rejection in the workplace means being left out or ignored by colleagues and the organization, which has numerous negative consequences. This experience can have lasting effects on the psychological, behavioral, and organizational dimensions of the individual and lead to reduced self-esteem, reduced job performance, burnout, job abandonment, and even deviant behaviors. This study aimed to design and validate a strategic causal model of the experience of rejection in nursing.
Methodology: The present study was conducted with a mixed approach (qualitative and quantitative) to investigate and analyze the driving factors of rejection in nurses and its consequences in the workplace in 1403-1404. In the qualitative section, the statistical population included 12 academic experts and experienced nurses who were selected in a purposeful manner. The research tool in the qualitative section is the use of in-depth interviews and empirical data analysis to identify the mechanisms and processes experienced by nurses. The analysis method of this section was thematic analysis using Atlas T software. Then, in the quantitative section, the proposed model was designed and evaluated. In the quantitative section, the statistical population was nurses from public hospitals in Qazvin, 400 of whom were randomly selected using the Morgan table. In this section, a researcher-made questionnaire was used after validating its validity and reliability. The analysis method of this section was conducted using confirmatory factor analysis using IMOS software.
Findings: The results of the qualitative section showed that exclusion in the nurses' workplace is affected by factors such as heavy workload, lack of social support, opaque managerial decision-making, psychosocial pressures, and lack of professional development. Also, exclusion can lead to behaviors such as organizational silence, reduced motivation, social isolation, and reduced quality of care services. Given the key role of nurses in the health system, this experience can have widespread consequences on the entire health care system, especially during stressful times such as pandemics. The results of the quantitative part showed that the path coefficients were greater than 0.7 and the t-coefficients were greater than 1.96, therefore, the path analysis of the qualitative model was approved and the model has sufficient validity.
Conclusion: Finally, the research has concluded that managing the experience of exclusion by strengthening a supportive organizational culture, training communication skills and conflict management, and improving working conditions can help reduce the negative effects of exclusion in the workplace of nurses. The model designed in this research provides a comprehensive framework for better understanding the factors and strategies for dealing with cognitive-behavioral exclusion and introduces practical solutions for improving the working conditions of nurses and increasing the productivity of human resources.
